Aligning Newcomer Voice with Organizational Culture: Impacts on Perceived Warmth and Competence
Ensuring that newcomer communication aligns with organizational culture significantly influences how they are perceived in terms of warmth and competence. Research drawing on cue consensus theory and status characteristics theory, highlights that when newcomers' voice—whether challenging or supportive—matches the cultural norms of the organization (individualistic or collectivistic), observers tend to attribute greater warmth or competence accordingly. Specifically, in individualistic cultures, expressing challenging viewpoints enhances perceived competence, especially when those viewpoints are constructive. Conversely, in collectivistic cultures, showing supportive behaviors strengthens perceptions of warmth, particularly when driven by prosocial motivations. By emphasizing consistency between newcomer voice and organizational culture, the findings contribute valuable insights into how organizations can foster positive perceptions and integration for new employees (Duan et al.,2022)
